Clima organizacional y satisfacción laboral en contextos productivos del Caribe colombiano: una mirada desde distintos sectores económicos

Resumen
Objetivo: Describir las percepciones de los trabajadores de distintos sectores económicos
del Caribe colombiano respecto al clima organizacional y la satisfacción laboral en sus
entornos laborales.
Materiales y Métodos: Este estudio adoptó un enfoque cuantitativo con diseño descriptivo
transversal, orientado a evaluar las dimensiones de la cultura organizacional y la
satisfacción laboral de trabajadores en la Región Caribe Colombiana. La naturaleza
transversal permitió recolectar información en un único momento, ofreciendo una
“fotografía” precisa de las percepciones y condiciones laborales vigentes durante el periodo
de investigación, que se desarrolló en Barranquilla, Atlántico, entre julio de 2024 y febrero
de 2025. La población objetivo incluyó trabajadores de diversos sectores económicos de la
región, reflejando la heterogeneidad productiva y laboral del Caribe colombiano. La muestra
estuvo compuesta por 59 empleados seleccionados mediante muestreo no probabilístico
por conveniencia, con criterios de inclusión que aseguraron la participación de mayores de
edad, con al menos seis meses de antigüedad en sus organizaciones, y pertenecientes a
distintos niveles jerárquicos, desde operarios hasta mandos medios. Se excluyeron
trabajadores con contratos temporales o a tiempo parcial, aquellos en baja laboral por
enfermedad o accidente, y responsables directos de salud y seguridad laboral para evitar
sesgos. Para caracterizar a los participantes, se aplicó una encuesta inicial que recopiló
datos sociodemográficos y laborales. La evaluación del clima organizacional se realizó
mediante un cuestionario adaptado basado en la norma ISO 9001:2015, que midió
dimensiones como liderazgo, comunicación interna, trabajo en equipo, ambiente físico y
cultural, y procesos organizacionales. La satisfacción laboral se evaluó con el Cuestionario
S20/23 de Meliá y Peiró (1998), un instrumento validado internacionalmente que aborda
supervisión, ambiente físico, prestaciones y satisfacción intrínseca. Los datos fueron
procesados y analizados con Python, utilizando Pandas y NumPy para la manipulación y
organización, y Seaborn para la visualización estadística. Se aplicaron análisis descriptivos
para obtener una comprensión cuantificable de las percepciones sobre el clima
organizacional y la satisfacción laboral en la muestra estudiada.
Objective: To describe the perceptions of workers from various economic sectors in the Colombian Caribbean regarding organizational climate and job satisfaction within their work environments. Materials and Methods: This study employed a quantitative approach with a descriptive cross-sectional design aimed at evaluating the dimensions of organizational culture and job satisfaction among workers in the Colombian Caribbean region. The cross-sectional nature allowed data collection at a single point in time, providing an accurate “snapshot” of perceptions and working conditions during the study period, which took place in Barranquilla, Atlántico, between July 2024 and February 2025. The target population included workers from diverse economic sectors in the region, reflecting the productive and labor heterogeneity of the Colombian Caribbean. The sample consisted of 59 employees selected through non-probabilistic convenience sampling, with inclusion criteria ensuring participation of adults with at least six months of tenure in their organizations and representing various hierarchical levels, from operators to middle management. Workers with temporary or part time contracts, those on medical leave due to illness or accident, and personnel directly responsible for occupational health and safety were excluded to avoid bias. An initial survey collected sociodemographic and labor-related data. Organizational climate was assessed using a questionnaire adapted from the ISO 9001:2015 standard, measuring dimensions such as leadership, internal communication, teamwork, physical and cultural environment, and organizational processes. Job satisfaction was evaluated with the internationally validated S20/23 Questionnaire by Meliá and Peiró (1998), which addresses supervision, physical environment, benefits, and intrinsic satisfaction. Data were processed and analyzed using Python, employing Pandas and NumPy for data manipulation and organization, and Seaborn for statistical visualization.
